Necháváte zaměstnance pracovat přesčas? Pozor na jejich výsledky

Z průzkumu společnosti Pipedrive mezi profesionály z oblasti prodeje a marketingu z 85 zemí vyplynulo, že práce přesčas neznamená lepší výkon, ale naopak pokles výsledků. Přitom bez přesčasů pracuje jen třetina respondentů.

Kdo se chce stát v dnešním pracovním světě atraktivním zaměstnavatelem nebo jím chce zůstat, musí nabízet možnost hybridní práce. Kromě toho je moderní pracovní kultura typická celostním přístupem, který obsahuje psychologické, technologické a fyzické faktory zaměřené na podporu zaměstnanců. Přispívají k pocitu sounáležitosti a podporují osobní i profesní rozvoj. Přijetí takového přístupu umožňuje společnostem vytvořit dynamické prostředí, ve kterém jsou jejich lidé spokojení, což nejen přitahuje špičkové talenty, ale zlepšuje i celkovou produktivitu a nasazení, vysvětluje Tanya Channing, chief people & culture officer ve společnosti Pipedrive.

Ukazatelem toho, jak jsou správné pracovní podmínky pro produktivitu důležité, je problém přesčasů. Podle průzkumu Pipedrive totiž práce přesčas loni znamenala místo lepšího dosahování pracovních cílů naopak o 10 % horší výsledky. Jen 31 % dotázaných přitom pracovalo pouze během povinné pracovní doby. Desetina respondentů naopak uvedla, že týdně odpracují přes 16 hodin navíc. Někteří prodejci tak mají svůj pracovní týden fakticky šedesátihodinový.

Nejvíce přesčasů odpracují lidé na pozicích CEO a zakladatelů firem, muži a lidé ve financích nebo stavebnictví. Co se týče zemí, pracují na dodatečné hodiny nejvíc lidé v USA a Spojeném království.

Přestože dvě třetiny lidí pracují nad rámec povinné pracovní doby, je většina lidí spokojená se svou work-life balance. 64 % dotázaných popsalo svou rovnováhu mezi prací a osobním životem jako dobrou nebo velmi dobrou. Jen každý desátý ji považuje za špatnou nebo velmi špatnou. Podle očekávání přitom platí, že čím méně přesčasů, tím jsou lidé spokojenější.

Klíčem k dobré work-life balance je pracovní flexibilita. 40 % prodejců uvedlo, že když jejich společnost zavedla pružnou pracovní dobu nebo možnost pracovat na dálku, zlepšila se jejich duševní pohoda. U 28 % respondentů se zlepšila dokonce významně. Ženy pozitivní změnu vnímaly o něco více než muži (74 % vs. 66 %).

Kladný dopad pracovní flexibility pociťovali také o něco více lidé ve velkých společnostech než v malých firmách. V podnicích do deseti zaměstnanců došlo ke zlepšení duševní pohody u 66 % lidí, ve firmách do sta zaměstnanců to bylo u 69 % lidí a ve společnostech s více než sto zaměstnanci se lépe cítilo 72 % dotázaných.

Kromě duševní pohody má větší volnost v práci pozitivní vliv také na výkonnost a produktivitu. Více než tři čtvrtiny (77 %) respondentů souhlasí s tím, že volná pracovní doba a možnost práce na dálku zlepšila jejich pracovní výkon. 19 % dotázaných se k tomuto tvrzení staví neutrálně a 4 % s ním nesouhlasí.

Když firma podporuje flexibilní uspořádání práce, posiluje tím organizační kulturu a klade důraz na důvěru v zaměstnance. Aby mohla taková kultura prosperovat, musejí šéfové zaměstnancům umožnit dělat samostatná rozhodnutí, která zlepší jejich produktivitu a pocit z pracovního dne. Jedna možnost, jak budovat kulturu nezávislosti, je digitalizovat většinu procesů a úkolů, a podpořit tak dlouhodobý úspěch. Flexibilita podporuje pocit odpovědnosti a nezávislosti, což vede k větší angažovanosti a výkonnosti, vysvětluje Channing.

Jednou z technologií, která může ke spokojenosti a lepší work-life rovnováze přispět, je v oblasti prodejů používání CRM softwaru nebo nástrojů automatizace. Jak z průzkumu vyplynulo, je ale důležitý také pocit podpory, a to jak na pracovišti od nadřízených, tak v soukromém životě od rodiny a přátel. (CFOworld.cz)
